Use the same questions
Interview notes become comparable when each candidate is asked about the same work scenario and the notes preserve the answer, not just an impression. Record the task, tools used, reasoning described, and follow-up needed.
Separate evidence from ratings
If an owner uses a score, keep the source answer beside it and explain the criterion. Never infer reliability, background, or protected characteristics from accent, location, or a vague comment.
Resolve missing evidence
Mark an unanswered question and schedule an owner-led follow-up. A neat summary is not evidence that a candidate demonstrated the skill.
